The Company
NorthStar Energy, a leading fuel and lubricants distributor, invests in the people and companies across its portfolio. Its operating companies deliver refined fuel products to communities in Alaska, Hawaii, Southern California and the Pacific Northwest, including remote places where traditional fuel is still essential. NorthStar applies that same investment internally, giving its own team the chance to reach their full potential.
The Challenge
NorthStar wanted its investment in people to be more than a phrase. Across its operating companies, employees and leaders worked in dispersed locations, some of them in the most remote communities in the country, which made consistent, high-quality development hard to deliver. Leadership knew where they wanted to start: communication. They were not looking for a video library or a one-time workshop. They wanted live training that would meet each person where they were and actually change how people worked together.
- A Dispersed Workforce: With teams spread across Alaska, Hawaii, California and the Pacific Northwest, development had to work anywhere.
- Communication First: Leadership wanted training built around communication skills, the foundation of how their teams operate.
- Development That Sticks: NorthStar wanted real practice and real feedback, not content people would forget by Monday.
The Solution
NorthStar partnered with Bundle to launch a year-long pilot program for 38 employees, nominated by their managers and spanning individual contributors to managers. Each person worked one-on-one with an expert trainer through 12 live sessions, practicing skills like communication, feedback, and problem solving against the real situations they were facing at work. Bundle handled onboarding, scheduling, and engagement, so the program ran smoothly across every location and time zone.
- One-on-One With Experts: Every session was a live conversation with an expert trainer, tailored to each person's role and experience.
- Grounded in Real Work: Learners brought current projects and challenges into their sessions and left with tools they could use the next day.
- Consistent Anywhere: Virtual sessions delivered the same quality of development to an office in Seattle or a remote site in Alaska.
The Results
The numbers stayed strong across a full year and more than 350 sessions.
- High Marks Across the Board: Learners rated the program 4.8 out of 5 for overall experience and relevance to their role, with 4.9 for trainer effectiveness and engagement.
- An NPS of 79: Based on nearly 400 post-session surveys, learners gave the program a Net Promoter Score of 79, a level most training programs never reach.
- 93% Completion: Nearly 40 participants completed over 350 sessions, with participation holding steady from January through year end.
- Trainers People Came Back To: In their feedback, learners kept naming their trainers, describing sessions built around their real work and relationships that grew over the course of the program.
The Future
In April 2026, NorthStar launched two new programs: Fuel Forward, for individual contributors and new managers, and Emerging Leaders, for the company's next generation of management. Both added peer reinforcement sessions so learners practice together, not just one-on-one. For a company built on investing in people, leadership development has become part of how NorthStar grows.
